Do You Sound Right for the Job?

Everyone knows it's illegal for an employer to discriminate on the basis of race, ethnicity and national origin. But what about an English-speaking candidate with a foreign accent?


The answer is no. Well, maybe un poco.

Dianne Markley, a professor at the University of North Texas at Denton (UNT) whose graduate research focused on how accents affect the hiring process, says it is "almost impossible to speak any language acquired later in life without an accent." A UNT study showed "an incredibly strong statistical correlation between judging someone as cultured, intelligent, competent, etc., and placing them into prestigious jobs," based on the lack of a readily identified accent.

Accents Trigger Emotional Responses

"A professional tries not to let an accent get in the way of hiring decisions," says Victor Arias, comanaging partner of the diversity practice at executive search firm Heidrick & Struggles. "But subtle emotions can come into play, and they may make a difference. Clearly, people make judgments based on accents."

Arias notes that assumptions work two ways: "Not only may someone with a Hispanic accent be deemed ‘less educated,' but someone with a British accent may be seen as ‘more intelligent,' again with no basis." By the same token, Markley says, an Asian accent could be viewed as a plus by a scientific or engineering company. "It's all very situational," she adds.

Worldly or Unrefined?

Someone with a slight accent of any kind might be viewed as more educated or worldly than someone with a thick accent. "I've fallen for that," Arias admits. "I've heard a thick accent and thought, ‘Boy, he hasn't left the neighborhood.' And I've been completely wrong. I've had to slap myself."

An accent, Markley notes, is "a pattern of pronunciation." That is different from whether a person uses language well and forms sentences correctly. "A person can speak flawless English, but an accent causes him or her to be seen as someone who can't do the job," she says.

Strong Accents Can Affect Hiring Chances

Candidates should be hired on their qualifications alone, Markley says -- provided their verbal abilities are appropriate for the job. Unfortunately, "sometimes an accent leads to the perception that that person can't perform this job," she adds. In fact, it is legal to not hire someone whose accent materially affects his ability to perform key aspects of a job.

Markley cites the example of a customer service representative: "That position requires excellent communication skills, and someone who could not be understood well would honestly interrupt the flow of business."

However, Markley emphasizes, "It's not OK to use an accent as a proxy for discrimination based on national origin." For example, a company can't claim a person with a thick Hispanic accent can't communicate with English-speaking customers, while someone with an equally heavy French accent can.

Focus on Clear Speaking Skills

Arias says that while most companies understand the importance of diversity, he knows of no company that addresses the effect of accents on hiring. As a result, every person with hiring responsibility should be aware of the possibility of unconscious bias against speakers with accents.

Markley's advice for job seekers with accents: "First, relax. An accent is part of who you are. It connects you with your family and a particular part of the world. An accent is not a bad thing."

At the same time, "Be careful how you use the English language," Markley cautions. "Be sure to use good grammar. Speak slowly. Don't get frustrated if you have to repeat yourself. There's plenty of stress in job seeking. Don't add more by worrying about your accent."

Carlos Soto, president of the National Hispanic Corporate Council, adds this hint: "Prepare more than anyone else. Practice your answers in English. An accent shouldn't matter, but it does. That's life."

Working Women and the Recession

A small statistic made big workplace news in 2009: For the first time in US history, women edged out men to become the majority of the workforce. Crossing the 50 percent threshold is partly due to the current recession's patterns, but it gives working women a fresh starting point from which to map out a strategy for growing and succeeding in their jobs in 2010.


Woman’s Edge in the Recession Workplace

Working women overall fared better than men this recession. In 2009, the jobless rate for women approached nearly 8 percent, while men suffered 10.5 percent unemployment. Due to the falloff in male-dominated industries like construction and manufacturing, men held a whopping three quarters of the 7 million jobs shed since 2007.

The jobless rate among women with a high-school diploma rose to 8.6 percent (versus 11.1 percent of men), while their college-educated coworkers held steady at 4.9 percent (versus 5 percent of men). Traditional careers for women -- so-called "pink-collar" jobs, like teaching, nursing and social work -- flourished compared to other occupations in 2009.

Careers for Women That Are Here to Stay

As a practical matter, does the fact that they now represent the majority of the workforce make a genuine difference to women? “I think it makes an enormous difference on many levels,” says Kathy Caprino of Ellia Communications, a career coaching firm in Wilton, Connecticut, that focuses on women. “We believe what we see, so when we see more women in the workforce, it opens the pathway for those who maybe didn’t think they had it in them. It’s not a flash in the pan. It’s a trend that will continue.”

When the economy rebounds, look for working women to maintain the ground they’ve gained. Sure, women’s World War II–era workforce gains receded once the war ended. But Brad Harrington, executive director of Boston College’s Center for Work and Family, sees too many different social forces at play in 2010, including the ascendancy of dual-income families as the norm.

“I don’t think anyone believes an influx of men will step into the workforce and women step out,” says Harrington. “This shift has been underway for too long.”

More important than women’s sheer numbers in the workforce are the levels of education they’re attaining. Harrington points out that in the US, women now earn 57 percent of bachelor’s degrees and 58 percent of master’s degrees. “We’re now at the point where women are performing better in numbers and in quality than men are,” he says. “When companies go to colleges to recruit, if they’re trying to recruit the best people, the top candidates are going to be women.”

How Working Women Can Grow and Succeed in the 2010

Women in the workforce can indeed capitalize on opportunities to advance their careers. “The next step is taking that success and truly making inroads into senior ranks in organizations,” says Cali Williams Yost of Work+Life Fit Inc. in Madison, New Jersey.

Try these suggestions for how women can reshape their opportunities as the job market improves:

* To stay afloat in this economy, you will likely have to make accommodations. Take half an hour to answer the question: What’s an ideal life for me? This is the first question to ask yourself, advises Caprino. “If you’re doing work for people you don’t value, for products you don’t value, you won’t be successful.” Focus on what you really want -- it may not be with your current employer.

* Career advancement means educating yourself, on and off the job. Seek out management development classes. If you work in marketing but really want to work in HR, then ask. “You have to close that power gap,” says Caprino. If you’re not where you want to be, sign up for the training or skills you need to get there.

* To amp up your opportunities, research what it means to succeed in your job and industry. Create an active network and talk to people. Research what you want to do and what it will take to get there.

* Enlist support. Role models and mentors are always necessary.

* Understand social media and use it to promote yourself. “Women in the workforce really need to educate themselves about the power of social media and creating their brand online,” says Yost. “If you’re a money manager, for example, put up a blog on it and include links to interesting articles. Twitter about it. Put up a Facebook page. Employers are going to Google your name, and if you don’t show up, you don’t exist.”

The Top 10 Hardest Jobs to Fill

The economy is sputtering, and companies say they will make nothing but perfect-10 hires. Meanwhile, Baby Boomers are retiring by the millions -- and everyone wants to be a millionaire, not a wage earner. Where does all this leave employers and workers in their never-ending struggle to tip the balance in the American labor market?

From the perspective of an annual survey commissioned by staffing firm Manpower, these dynamics yield a number of occupations for which openings are hard to fill. Among white-collar jobs, the following positions make Manpower’s 10 Hardest Jobs to Fill list: sales reps, nurses, technicians, restaurant/hotel workers, managers/executives, doctors/other clinical practitioners, engineers and customer service reps. And on the blue-collar side, skilled tradespeople and drivers make the top 10.

But labor-market power has shifted toward employers with the soft economy. In the prerecession year of 2007, Manpower’s survey of 2,000 US firms showed that 41 percent of employers reported difficulties filling positions; however, the 2010 tally found only about a third of that percentage of companies -- 14 percent -- reported recruitment was a struggle.

And many experts, especially labor advocates, take issue with the Manpower study’s conclusion that all these occupations are in shortage. “Our starting point at EPI is where most economists would start: If you don’t have low unemployment and rising wages, you don’t have a shortage,” says Ross Eisenbrey, vice president of the Economic Policy Institute (EPI).

So if you work in one of these occupations -- or want to -- what’s the real story? Let’s take a look at the survey results and get some perspective on what the shortages really mean.

White-Collar Occupations Blow in the Winds of Economic Change

With fuel prices spiking and oil and natural gas exploration heating up, demand for petroleum engineers is rising. Offshoring notwithstanding, “engineering is going to be around for awhile,” says Melanie Holmes, a vice president at Manpower North America. “Oil companies have employees averaging in their late 40s.”

Eisenbrey says EPI data shows labor shortages in a number of white-collar niches, from healthcare workers to librarians, farm managers, engineering managers and environmental scientists.

Some Blue-Collar Jobs Go Unfilled Even as Their Numbers Drop

Even after decades of manufacturing decline, employment of machinists is expected to drop another 5 percent between 2008 and 2018, according to the BLS.

“We’re at the very beginning of that decline; we haven’t necessarily gotten there yet,” says Holmes. “Even if machinists are declining, applicants are in short supply. Kids are not getting excited about going to tech and vocational schools.”

Labor advocates paint a different picture. “Employers are still not willing to pay what’s required,” says Eisenbrey. “It’s a shortage only at the rate that employers want to pay.”

The skilled trades rank high among blue-collar jobs that are hard to fill, according to the Manpower survey. Carpenters, welders, plumbers, electricians and masons are in demand, the survey says.

But Eisenbrey questions the validity of these conclusions. “It doesn’t make sense that jobs for construction workers and laborers are hard to fill,” he says. “Wages are declining in most of these occupations." While the Associated General Contractors of America reports that 40,000 new construction jobs -- many due to stimulus projects -- were added between February and April 2010, that's a far cry from the more than 2 million construction jobs lost over the previous three years.

Even in our digital age, stuff still needs to get from here to there, whether the trip is across the warehouse floor or around the world. That’s why jobs for laborers such as freight, stock and materials handlers are projected to increase by almost 250,000 positions from 2004 to 2014, according to the BLS. Many of these jobs require few skills but pay $12 to $15 an hour, about double the federal minimum wage, which rose to $7.25 per hour on July 24, 2009.

How Smiling Can Bring You Success


Lately, for reasons that cause even me to wonder, I have had to spend quite a few mornings in a local coffee shop. I am happy enough to be there. Sipping my favorite dolce latte (and occasionally, yes, a pecan bar) is, after all, much more fun than work. But I can’t help notice that not everyone is as pleased. They don’t complain to me, of course. But boredom, or maybe it’s irritability, clouds their faces. Employees and customers alike, mind you. I want to scream: "Don’t you know how unpleasant you appear?"

Smiling is important. As the adage says, “A smile is a little curve that sets a lot of things straight.” Sure, you hate garbled orders, people who don’t understand the automated postal machine, and, oh yes, express line interlopers with their 20 items. And, true, the children did make you late this morning and this last customer will make you miss going to lunch on time. But stuff happens to everybody.

Successful people make the shift. They block off daily irritants and focus on what counts. Smiles make a global language. They help the person at the receiving end and they help you — all that serotonin and those endomorphins. Even if you have to practice, even if you have to fake it till you make it, smile.

Do you feel like you aren't getting anywhere with your career? Perhaps you are unemployed or think you could do more challenging work. Maybe you think that it is too late to succeed.

Many famous people actually succeeded much later in life than you imagine. Often their success came after years of disappointment, distraction and outright failure. Take, for instance, Colonel Sanders of fried chicken fame. He was over 65 and broke when he began his secret recipe success.

Winston Churchill had experienced 12 years in political exile when he was asked to lead England during World War II. He was banished again after the war was over but went on to write successful books and serve as an elder statesman until his death.

Or consider Grandma Moses, America’s most beloved primitive painter whose work sells well into the millions. She never went to art school and only started painting when she became too old and too crippled by arthritis to do farm work. Her success came in her 90s.

What do all these people have in common? They believed in themselves, and they didn’t give up. They learn from failure, and they handle it well. If one goal is unachievable — and it might be today — they continue to try and make it happen in the future or they set a new goal and go after it.

Colonel Sanders lost his restaurant and gas station when the rail company planned a route that bypassed his town. So he shifted gears and set a new goal. The rest is history.

Writing your resume can be a challenging process, especially if your job history is not as strong as you would like it to be. Somewhere along the way, as you are trying to find the best way to highlight your skills and attributes, you may be tempted to embellish some of your qualifications or to hide some of your weaknesses. This type of creative resume writing is not acceptable and will come back to haunt you at some point down the line.

Just the facts

Make sure that the information you put into your resume is factual and complete. For example, if you were the team leader on a project that met its objectives then you should state the actions and results you took very clearly. Do not overstate your role in the process, exaggerate the benefits of the results, or discount the efforts of the other people on your team.

Any factual information you put into your resume must be verifiable. If you say that you were the top salesperson for three months in a row you should have documentation available that confirms this statement. Employers can and do check the accuracy of resumes, so be prepared to back up whatever information you put into your resume.

Tell the truth

Never, never, never make up information or lie about your qualifications on a resume. It is surprising how many people will add just a bit to a statement about themselves, or claim a college degree that they do not really have, all the while thinking they will not be caught. The reality is, though, that most often they are caught and then find themselves in a worse position than before.

What are the consequences of lying on your resume? Sometimes they are immediate - you are screened out of the hiring process, or are found out during the interview. Other times they are a bit longer coming - maybe the truth comes out after a month or two on the job and you are quickly removed from the position with no severance or other accommodation. When you stop to think about it, you quickly realize that it is just not worth it to stray in any way from the truth on your resume

For example, if the employer is looking for someone who is `motivated' or a `self-starter' then you should tailor your resume to emphasize specific examples of how you demonstrate those attributes.

Dress professionally, and always follow up your meeting with a thank you note. As your job search progresses, check back with your contacts periodically to update them on your activities and keep yourself in the forefront of their minds.
